Uticaj dizajna posla na angažovanost zdravstvenih radnika u okruženju organizacije koja uči

Efektivnost i efikasnost zdravstvenih organizacija u najvećoj meri sudeterminisane stepenom produktivnosti zdravstvenih radnika. Da li će zaposleni uzdravstvenim organizacijama i u kojoj meri uložiti određeni trud i energiju, zavisiod sistema nagrađivanja, kao i dizajniranih radnih uslova. Često se pitanje motivacijeprožima kroz dizajn posla, jer menadžeri ljudskih resursa i rukovodioci zdravstvenihorganizacija nastoje da kreiraju takve radne uslove koji će delovati stimulativno naangažovanost zaposlenih. U pitanju je implementacija principa intrizičnih sistemanagrađivanja, koji iz perspektive dizajna posla uključuju kreativan, izazovan ijedinstven zadatak. Dodatna korist dizajna posla u ovom smislu ogleda se i u povećanjuprisustva ljudskog kapitala. Ukoliko se zaposlenima dodele poslovi koji zahtevajuveći nivo mentalnog napora, kao i stepen izazovnosti i kreativnosti, stvara semogućnost kreiranja, razmene i upotrebe jednog sasvim novog znanja, koje vremenom možeiz implicitne prerasti u eksplicitnu formu. Imajući u vidu navedeno, ciljistraživanja u doktorskoj disertaciji je ispitivanje efekata dizajna posla i učenja naangažovanost zaposlenih, kao i posrednički uticaj zdravstvene organizacije koja učina odnos dizajna posla i angažovanosti zaposlenih. Istraživanje je sprovedeno kaostudija preseka. Primenom ankete korišćen je upitnik kao instrument tehnikeanketiranja, koji je distribuiran u elektronskoj i tradicionalnoj formi uzdravstvenim organizacijama u regionu Južne i Istočne Srbije. Za obradu podatakakorišćeni su statistički softveri SPSS V23 i SmartPLS 4. U istraživanju je bilaprimenjena deskriptivna statistička analiza, konfirmativna faktorska analiza imodel strukturalnih jednačina.

The effectiveness and efficiency of healthcare organizations are largely determined bythe level of productivity of healthcare workers. Whether and to what extent employees inhealthcare organizations will invest a certain amount of effort and energy depends on the rewardsystem, as well as the designed working conditions. Often, the issue of motivation permeatesjob design, as human resource managers and leaders of healthcare organizations strive to createsuch working conditions that will stimulate employee engagement. It implies theimplementation of the principles of intrinsic reward systems, which from the perspective of jobdesign imply a creative, challenging and unique task. An additional benefit of job design in thissense is reflected in the increase in the presence of human capital. If employees are assignedjobs that require a higher level of mental effort, as well as a degree of challenge and creativity,the possibility of creating, exchanging and using a completely new knowledge is created, whichcan eventually grow from an implicit to an explicit form. Bearing in mind the above, the goalof research in the doctoral dissertation is to examine the effects of job design and learning onemployee engagement, as well as the mediating influence of a learning healthcare organizationon the relationship between job design and employee engagement. The research was conductedas a cross-sectional study. The application of the survey used a questionnaire as an instrumentof the survey technique, which was distributed in electronic and traditional form in healthorganizations in the region of Southern and Eastern Serbia. Statistical software SPSS V23 andSmartPLS 4 were used for data processing. Descriptive statistical analysis, confirmatory factoranalysis and structural equation model were used in the research.
